Insights from en.v’s Eleanor Burton and Mohammed Marafi

With a vision of a united, compassionate and resilient society, a small organisation is making a big impact on collective wellbeing across the Gulf states.

en.v facilitates positive social transformation within Kuwaiti society with an integral focus on empowering Kuwait’s migrant population – as well as youth and other traditionally silenced communities – through storytelling. Recognised by the International Labour Organization (ILO) for its impactful work supporting the human rights of migrant workers, en.v practices community-building through socially responsible ways. We talked with Eleanor Burton, en.v’s training and relationship manager, and Mohammed Marafi, en.v’s programs manager, about their use of storytelling as a tool for social transformation. Here’s how they do it.

Storytelling to Build Trust, New Narratives, and Healing Bridges

As an organisation committed to the collective wellbeing of communities in Kuwait, an integral focus for en.v is on the country’s migrant population, whose wellbeing is significantly impacted by the grave consequences they often face working under the Gulf labour market’s kafala system. Broken trust, mistreatment, and abuse are common, as are trauma and mental health struggles. Beyond legal frameworks, cultural attitudes in Kuwait have helped normalise the effects of the kafala system: with certain long-held beliefs about migrant workers and commonplace employment practices, de-facto segregation and a deeply ingrained power balance are the norm. 

While important efforts are in motion to update migrant worker schemes in the Gulf and protect migrants’ wellbeing, en.v recognises migrants themselves are missing from these conversations. In response en.v passes the mic to the migrant community in Kuwait to support systemic change from the ground up. Working with employers of migrant workers and the migrant community, it offers spaces for both groups to meet and begin to build healing bridges. The process is complex, but it is working, and its Global Migrant Workers Network (GMWN), Compassionate Communities programme, and BUILD Ideathon community projects have been recognised as important actors in this process.

en.v’s community-led approach to social change is founded on bringing different groups together to work across differences. Building bridges that lead to social change is a complex process – and for en.v, it all starts with a story. 

“In every single piece of our work, whether it’s with labour inspectors, activists in the migrant community, domestic workers, students, academics, or officials from the ministry, we always start with storytelling and connection,” says Eleanor. “We start with some sort of space where we try and get people into an intimate, authentic conversation with each other. It’s in every single thing that we do – having that first moment of building trust and connection, but in safety.”

As different people come together – many for the first time – to express themselves and listen to each other, these moments of connection are rich with opportunity. They help pave the path to reconciliation by the way of self-exploration, bonding, and movement-building. With long-held beliefs contributing to divisions within the community, this is an important step towards sustainable behavioural change.

The AWAKEN journey.

In supporting the migrant community, this storytelling can involve facilitating conversations between workers and employers and creating space for both groups to reflect on their experiences with their peers. For example, generations-long employment practices in the Gulf shape how employers view domestic workers and how domestic workers view themselves. Through dialogue, en.v encourages everyone to practice self-inquiry and reflection. Sharing one’s story and listening to others serves as a foundational, and often emotional, step towards reconciliation. 

“With storytelling, we can think about roots and forces shaping our value systems,” says Eleanor. “We can ask questions: what’s your power in the society? What privilege do you have? How do you move through the society? It’s ultimately a practice in building empathy, deconstructing a lot of the cultural norms, and thinking about how we relate to one another.”

One example of a project defined by storytelling is en.v’s Women’s Circle Project. Held in partnership with the International Labour Organization’s FAIRWAY Project, it brings together female employers of domestic workers in safe spaces to talk about employment practices. These Women’s Circles help to shift employer mindsets, leading to improved relationships and increased fair treatment of workers.  

Storytelling with the migrant community also focuses on understanding values and shifting mindsets, while also caring for the deep traumas felt by the community. Their experiences in Kuwait are often defined by deep feelings of loss: a loss of self while facing exploitation at work and having to support family back home, and a loss of community due to the transient, impermanent type of residency available under the kafala system.

In response, en.v uses storytelling to help the members of the migrant community create a new sense of self and belonging, which can help strengthen their resiliency, increase feelings of agency, and promote healing – an empowering process that helps unlock doors to a new future. 

Mohammed explains this process is essential for empowering community-led action: “If you want for people to really feel like they want to change this place, they first have to feel like they belong here. A lot of what we try to do in our work is try to create a space within Kuwait where they can at least feel like they belong to each other.”en.v helps create these spaces physically – with community gatherings such as its AWAKEN festival or its Aswatna program promoting inclusion in the country’s schools– and figuratively, through various activities such as Mapping Belonging and art therapies. Through different methodologies practiced in safe spaces, migrant and other traditionally silenced or marginalized communities are offered the opportunity to own, share, and rewrite their stories.

While the process of behavioural and systemic change is complex and challenging, these meaningful moments of storytelling are also important marks of progress. At the heart of this storytelling is a true sense of compassion and unity, says Eleanor: “It’s very intimate. It’s really loving work we do, that creates a space where people can really connect.” 

With a vision of solidarity among communities in Kuwait, these emotional connections are the first step towards community wellbeing and healing.

Mapping Belonging

“Mapping Belonging” is a social cartography exercise that consists of identifying the different emotions that we associate with the different places where our lives (and the lives of other members of our society) take place. It encourages us to explore, from a place of curiosity, our conceptions of identity, belonging, difference and otherness, and gain deeper insights about our individual and collective lived experiences. 

It is a tool that serves as a participatory and experimental research method, while also creating a positive impact on the participants in the process of being implemented: it increases our ability to understand social diversity and empathize with other perspectives and values. 

Collective emotional mapping takes us out of the bubble of our individual worldview and shows us that we are part of a larger system where many different people find many different sources of meaning. A higher sense of self-awareness and social awareness are both key ingredients to the process of strengthening community bonds from a place of compassion and resilience, and they establish the grounds for positive interpersonal interaction and transformative change. 

en.v has been working with its AWAKEN Community of Practice to further refine and test out this tool, and facilitate it across diverse communities in Kuwait, collecting valuable data and promoting self-reflection and connection.

How to Practice

What you will need: a map of your location, coloured stickers corresponding to the emotions chart, cards, and writing materials

Step 1

Welcome participants into the space and tell them a little bit about the exercise. Facilitators can add whatever they consider suitable to this explanation and refer to examples from their personal experiences.

Step 2

Introduce a warm-up / ice-breaker. Before the mapping activity, invite the group to do a short exercise to warm-up and break the ice for about 10 minutes. The activity is called “story-slam”: participants will be asked to get into two lines facing each other and give a 1-minute answer to the person in front of them (at each turn) to the questions that the facilitators will ask out loud. After one minute, one of the lines will move one spot and each participant will be facing someone new and giving an answer to a new question. Facilitators can choose any of the following questions during five rounds:

What is your favourite place in [location]?

Where do you live and have you ever lived in that area?

What place in [location] brings up happy memories and why?

Where do you go when you want to relax?

Where in [location] do you eat the best food?

What are your favourite family spaces?

What is a space that doesn’t feel like [location]?

Are there places in [location]that you avoid? Which ones and why?

What are the places you frequented as a child?

If you have a friend coming to visit [location] for the first time, where would you take them and why?

Step 3

Begin the Mapping Belonging exercise. Start by explaining the activity: it’s an exercise that consists of identifying the different emotions that we associate with the different places where our lives take place. Facilitators will ask the participants to look at the map of their location, with its different zones and areas, and identify the places where they feel these emotions:

While looking at the map and identifying the areas where they feel the different emotions (they can choose 3-4 places for each emotion), participants can take coloured stickers that correspond to the emotions and place them on the chosen areas of the map. This part of the activity can last 10-15 minutes.

Step 4

Go deeper with story cards. After they have finished placing the stickers in the corresponding areas, facilitators will give them a set of cards that contain some questions about the mapped emotions and ask them to write their answers on the cards. Encourage participants to keep their answers short and sweet and use only the space on the cards. This part of the activity can last 20-25 minutes. 

Step 5

Conclude with a group discussion. After participants are done filling in the cards, host a short collective debrief (5 minutes) around the two following questions:

What did it feel like to place the emotions on the map? Are there any reflections or emotions that this exercise brought up for you?

How can we make spaces in [location] more inclusive?

Muhammad Imran Kazmi, Senior Finance Manager in Khwendo Kor

Muhammad Imran Kazmi is the Senior Finance Manager in Khwendo Kor (KK), a well reputed local-based non-for-profit organisation in Peshawar, Pakistan. In 2019 KK was one of 8 social change organisations chosen to participate in  The Wellbeing Project’s Organisational Exploratory Program (OEP). The purpose of the OEP was  to support the organisations through a learning journey to build wellbeing into the heart of their cultures.

Consistent with its vision to build a society where women and girls live with dignity and self-reliance, organisational wellbeing within Khwendo Kor would be defined by a participatory culture and supportive community giving opportunities for every staff member to learn and grow.

Whenever there is change, there will be some resistance to that change: it is a normal human response to uncertainty. Imran explains his own resistance: “At first, I could not accept the idea of wellbeing in the context of Pakistan, where we have such challenges with education, with electricity, with so much. And I did not like the idea of sharing my learning with staff, with connecting with more people.”   

He goes on to say: “I have a stammer tongue by birth and before joining the wellbeing project I was not accepting this problem. All the time I was crucially blaming myself and complaining to GOD for this given. It was always a big challenge for me to accept when I was given a chance to speak in a meeting or a public gathering. Only the thought of it brought always fear in my mind that if I stammer, I would be embarrassed and thus lose self-confidence.”

The OEP was, from the beginning, framed as a learning journey. Everyone came to understand that there were no one-size-fits-all answers. This was an exploration by the participating organisations to define what organisational wellbeing meant to them and identify how they might work to improve it. Learning would come whether the impact was as expected, or not. And learning would be shared among the 8 organisations.

Imran says: “Since I joined OEP in 2019 I had several check-in sessions with our organisational coach. I have a learning attitude, so I have positively learnt a lot from this journey. Since joining the OEP, I slowly and gradually started accepting it.”

“I worked on myself and learned through various session. I did research in internet to found ways to address my stammering and YouTube videos to learn on how to overcome stammering. Once I started accepting my stammer problem, it really worked out and now I don’t feel shame if stammer. This has really built my self-confidence and now sometimes when I speak, I don’t even stammer anymore. For this I feel very grateful first to myself because I’ve learned to change and to The Wellbeing Project /OEP team and Khwendo Kor (KK) for providing me with this beautiful platform not only for organisational wellbeing but also for my personal wellbeing.

Based on my experience I developed some powerful wellbeing indicators which has not only bought miracle change in my life but also a positive attitude. I recommend everyone to apply these in their life.

Regular practice meditation.

Acceptance.

Believe in yourself.

Expressing gratitude.

Calm and peace to have healthy mind.

Be happy and stay positive.

Exposure to nature.

Focus on yourself.

Be aware of the present moment.

Don’t think about your past and future that has yet to come.

Let the ego go.

Having said that, one indicator ACCEPTANCE from the above list has changed my life.

Last year, in 2022, one of our senior Board of Director Dr. Salma Masood Khan and myself have attended The Wellbeing Summit for Social Change in Bilbao, Spain. There we learnt from different sessions and met with beautiful souls across the world. This was an extraordinary experience for me as it was my first ever experience to travel abroad in an airplane. This international exposure was also an additional booster for me to learn and share mutual experiences. Upon our return, we have prepared a PowerPoint presentation and successfully conducted a one-day session on wellbeing to all our staff.”

As for powerful organisational wellbeing indicators, KK is currently heading into its mid-term Strategic Planning Review Process with organisational wellbeing top of mind. Initially Imran was primarily responsible for the KK wellbeing work. Now the KK Human Resource function is taking the lead -reviewing policies through the lens and perspective of wellbeing, looking at salaries, providing interest-free loans to staff, and offering retirement benefits to which the organisation and the staff members contribute.

Imran offers his own powerful wellbeing guidance. “Last but not least my humble submission is: Love yourself, care yourself so that you are able to love and care others as well”.

Bilal Ghalib is the co-founder and Head of Research at Bloom. He has 18 years of experience working with social enterprises and organizations in the USA and MENA. He helped found Bloom in 2016 with the vision of creating positive change by facilitating personal and professional development for social entrepreneurs in the Middle East and Africa. Bilal holds a Master’s degree from the Universite de Paris in Interdisciplinary Approaches to Research and Education. What does inner wellbeing mean to you?

Inner wellbeing is a state of equanimity that arises from patience and acceptance of what is. It means to have the knowledge and skills to be able to take care of the challenges and stressors that life brings.

How would you define wellbeing in one word?

Balance.

Are there any rituals or practices you use to enhance your wellbeing?

Alongside meditation and journaling, I find that building rich and vulnerable friendships support my wellbeing.

Why is it important that we prioritize individual, organizational and societal wellbeing?

The ripple-down effects impact every level of society. Firstly healthy minds and hearts are their own reward. Secondly, there are many impacts from the reduction of stress leading to less costs of healthcare, to a person’s okness changing(reducing) their consumption patterns, to more effective teams, to confidence in choosing vocations which support a healthy person and a healthy planet. It seems wellbeing, where ever it manifests, is both the reward and the way to a more positive future.

What made the Wellbeing Summit for Social Change different was the mindful curation of physical spaces and the thoughtful creation of psychological havens that allowed us to foster connections with ourselves and others, and engage in transformational conversations opening the space for a collective identity to emerge; an identity that puts our humanity at the forefront.

The words in my journal read: “This space is different. I am invited to put down all my hats, so I may arrive fully, intimately. I assumed it’d be frightening, but it feels peacefully liberating.” And a few pages later: “In this space, we celebrate our humanity, in its most open, raw, and honest expression.”

Indeed, we were in a space that celebrated our humanity before our roles and contributions. It reminded us of our worth as humans, regardless of our titles and achievements, and of the importance and necessity of continuously re-inventing our self-narrative.

As leaders and actors in the social change sector, we often get too immersed in the realities we deal with, becoming too consumed by the limitations we face and the challenging ambiguities of our endeavours, oftentimes pushing beyond exhaustion to continue serving. Ultimately our sense of self and personal worth become deeply attached to our role and contributions, and we lose sight of the many facets of our identity as we stick to a single self-narrative. With time, we either burn out or forcibly readjust our expectations, ultimately confining our imaginations and debasing our sense of self and contribution to the world. At least, that’s what happened to me, and a number of others I shared my story with.

The Summit arrived into our lives with a gift: a much-needed opportunity to revisit our assumptions, unleash our imagination, and embrace the shifts we experience as we rethink our narratives – the kind of inner work we often mention and rarely dive into.

My most memorable lines from the summit were:

“How do you walk away when the world is still so messed up? Sometimes, you just have to. Because you’ve planted the seeds well, and you can trust that someone will continue the work. And while you still have the energy, you can be someone else: a friend, a mentor, a witness.”

I spent the next month following the summit reflecting on my relationship with my own personal narrative, and poured it all into a ‘letter to self.’ It reads:

you spend years and hours building a narrative, making sense of your identity, who you are, where you come from, what you seek, and what you stand for, and as soon as the words connect into a story coherent enough to share with the world, you start to experience dissonance. 

confused and curious, you look inwards, demanding answers. 

slowly you begin to notice that your personal evolution outpaces the process of expressing it. gradually, you start to realize that every time a sense of self is crystallizing, a shift in your inner landscape is well underway. 

and so, like most of us, you often numb yourself into denial, desperately holding onto an established identity in a vain attempt to avoid the all-too-familiar pain of meaning-making that you know awaits you if you listen to the emerging voice within.

you choose denial because it is a space that allows you to dismiss every thought and every feeling that may cause you to waver and wonder. 

you and I choose denial because we live in a world that disapproves of a story-in-the-making. because those of us who understand that self-knowledge is an iterative journey, never a destination, require additional bravery and tenacity to search for wholeness in the midst of incessant external incentives to settle. 

but, sticking to one narrative is, simply put, stagnation. 

to be human is to honor our complexity, fully, by refusing to settle for a reduced, prematurely bounded narrative. 

to be human is to continuously generate stories that make sense of our experiences, reinventing our self-narrative time and again as we continue to integrate the new with previous identities. 

here’s to continuous becoming.”
